<p> <strong>زمینه و هدف:</strong> تقویت وفاداری در کنار رعایت اصول عدالت در فضای سازمان منجر به تقویت سلامتی نگرشی کارکنان که برای عملکرد کارآمد و مؤثر ضروری است، میشود. با توجه به همین مسئله در این پژوهش نقش وفاداری و عدالت بر سلامتی نگرشی کارکنان (در قالب رضایت و تعهد) مورد تجزیه و تحلیل قرار گرفت. </p><p> <strong>روش بررسی:</strong> پژوهش حاضر از نوع پژوهشهای همبستگی است. جامعه آماری پژوهش 700 نفر از کارکنان یک سازمان وابسته به وازت نفت در اصفهان بودند که از بین آنها، 246 نفر به شیوهی تصادفی ساده انتخاب شدند. پرسشنامههای پژوهش شامل پرسشنامه سه سؤالی تقویت و پاداش وفاداری، پرسشنامه 6 سؤالی عدالت توزیعی، پرسشنامه 6 سؤالی عدالت رویهای، پرسشنامه 5 سؤالی تعهد عاطفی و پرسشنامه 4 سؤالی رضایت شغلی بودند. دادههای حاصل از پرسشنامهها با استفاده از ضریب همبستگی پیرسون و مدلسازی معادله ساختاری مورد تجزیه و تحلیل قرار گرفتند. </p><p> <strong>یافتهها:</strong> شواهد حاصل از تحلیل یافتهها نشان داد که تقویت و پاداش وفاداری با هر دو بعد عدالت توزیعی و رویهای (به ترتیب 757/0 و 66/0) دارای رابطه مثبت قابل توجهی است. این امر تأییدی بر فرضیه اول پژوهش بود. امّا بررسی فرضیه دوم نشان داد که عدالت توزیعی متغیر واسطهای کامل در رابطه تقویت و پاداش وفاداری با رضایت شغلی است. بررسی فرضیه سوم نیز نشان داد که عدالت رویهای واسطه رابطه تقویت و پاداش وفاداری با تعهد عاطفی نیست. </p><p> <strong>نتیجهگیری:</strong> شواهد حاصل از این تحقیق گویای آن است که برای تقویت سلامت نگرشی در دو حوزهی رضایت و تعهد، باید وفاداری کارکنان به شیوهای عادلانه و منصفانه پاداش داده شود. </p><p> </p>
<font face="TimesNewRomanPS-BoldMT"><p><strong>Background and aims</strong></p><font face="TimesNewRomanPSMT"><p align="left">Encouragement of employee's loyalty along with considering the justice principles in organizational climate result in the attitudinal health. The attitudinal encouragement is essential for employees' productive and effective performance in organizations. On the basis of this issue, in this research, the role of loyalty and justice was analyzed on employee's attitudinal health (in the form of commitment and satisfaction).</p><font face="TimesNewRomanPS-BoldMT"><p><strong>Methods</strong></p><font face="TimesNewRomanPSMT"><p align="left">Current research is a correlational research. Statistical populations were 700 employees of a organization related to the petroleum ministry. From them, 246 persons were selected for answering to the research questionnaires using simple random sampling. Research questionnaires were: reward and encouragement of loyalty with 3 items, distributive justice with 6 items, procedural justice with 6 items, affective commitment with 5 items and job satisfaction with 4 items. Data were analyzed with the use of Pearson's correlation coefficient and structure equation modeling.</p><font face="TimesNewRomanPS-BoldMT"><p><strong>Results</strong></p><font face="TimesNewRomanPSMT"><p align="left">Results showed that there are positive significant relations between reward andencouragement of loyalty (0.757 and 0.66 respectively) with distributive and procedural justice. Therefore first research hypothesis was verified. The study of second research hypothesis showed that distributive justice is a complete mediator variable in relation between reward and encouragement of loyalty with job satisfaction. Finally the results of third research hypothesis showed that procedural justice has not a mediator role in relation between reward and encouragement of loyalty with affective commitment.</p><font face="TimesNewRomanPS-BoldMT"><p><strong>Conclusion</strong></p><font face="TimesNewRomanPSMT"><p align="left">The results of this research revealed that for encouragement of attitudinal health in satisfaction and commitment domains, employee's loyalty must be rewarded in a just and equity manner.</p></font></font></font></font></font></font></font></font>
